1Question

Tell me about a time you had to develop an underperforming team member

I had a junior paraplanner who was struggling with complex pension transfer cases, missing deadlines and producing reports that required significant revision. I identified the root cause was lack of confidence with technical calculations and regulatory requirements. I implemented a structured development plan including weekly one-to-ones, shadowing senior cases, and targeted training on pension transfer regulations. I also paired them with our most experienced paraplanner for mentoring. Within 3 months, their report quality improved dramatically, they met all SLA deadlines, and they successfully completed 15 complex pension cases independently. They later achieved their Level 4 qualification and became one of our strongest team members.
2Question

Describe a process improvement you implemented that had significant impact

I noticed our suitability report approval process was creating bottlenecks, with reports taking 8 days average turnaround due to multiple revision cycles. I analysed the workflow and found most delays occurred during the technical review stage. I implemented a standardised checklist system and introduced peer review before final sign-off, plus created template libraries for common scenarios. I also established clear SLA targets of 5 days for standard cases and 7 days for complex ones. The result was a 40% reduction in turnaround time to 4.8 days average, 60% fewer revision cycles, and improved client satisfaction scores from 7.2 to 8.6 out of 10.
